Client Issue: Lacked a formal process for engaging aspiring second line leaders who could one day grow to fill those positions

GlaxoSmithKline had a global program (AFLLD) for developing first-line leaders, but it lacked a formal process for engaging aspiring second line leaders who could one day grow to fill those positions. In addition, GSK was focused on making sure it had the necessary talent to stay competitive globally and ensure it has a pipeline of talent who was ready to meet these competitive demands.

Our Response:Partnered with GSK to create a program to develop aspiring high-potential second-line leaders

OnPoint partnered with a team of GSK’s HR Business Partners to create a program to develop aspiring high-potential second-line leaders (ASLLD). The program included behavioral assessment, training in areas such as executing strategy, decision-making, coaching, managing change, and influencing, as well as an action learning project that involved addressing real problems at the company.   

At the end of the program, participants attended a 2.5 day assessment center where they engaged in various activities. After the assessment center OnPoint developed an integrated feedback report for each of the participants.  We then provide developmental feedback to each participant (along with the participant’s manager). The feedback then became an additional source of information to drive the creation of personal development plans.

Results: 

The program is now in its sixth year of operation and is widely seen as an important development opportunity. GSK has reported increased engagement and retention as well as enhanced work performance, as reported in surveys by participants and their supervisors. In addition, many graduates have moved on to second line leader positions.

Innovation with GSK:

GSK redesigned their leader expectations on a global basis and wanted to incorporate the new expectations into the ASLLD program. We redesigned the assessments, redid the assessor training process, and updated the leadership development to ensure the programs aligned directly with the new leader expectations.  

GSK needed an online platform to capture all of the assessment data during the three day live assessment center.  Most traditional survey platforms do not work for this process so we found a cost effective and high-quality vendor who can meet this need.

We developed a custom Situational Judgment Test based on the GSK leader expectations and piloted it internally to make sure it reflects what high potential second line leaders do.
